HVAC Service Manager
Residential & Commercial Service Division | 12-16 Technician Team
Position Summary
The HVAC Service Manager is a senior operational leader responsible for the full performance of a 12-technician residential and commercial HVAC service team generating $4 million in annual revenue. This role owns the day-to-day dispatching, technician development, customer experience, revenue growth, and profitability of the service department. The ideal candidate is a hands-on leader with deep technical HVAC knowledge, proven business acumen, and the ability to develop and retain top field talent.
Compensation Overview
Base Salary Range
$85,000 – $105,000 per year
Total Comp Potential
$110,000 – $130,000+ (base + all incentives)

Core Responsibilities
Operations & Dispatch
- Oversee daily dispatching and scheduling of 12-16 technicians across residential and commercial accounts
- Oversee and manage all duct cleaning and plumbing service schedule
- Ensure optimal routing to maximize billable hours and minimize drive time
- Maintain on-call rotation and emergency response protocols
- Monitor job progress in real time using field service management software (e.g., ServiceTitan)
Revenue & Financial Management
- Own the service department P&L, including labor costs, materials, and overhead
- Drive revenue growth through service agreement sales, upsells, and commercial contract renewals
- Set, monitor, and report on department KPIs weekly and monthly
- Collaborate with ownership on budgeting, forecasting, and pricing strategy
Team Leadership & Development
- Recruit, hire, onboard, and retain top HVAC technician talent
- Conduct performance reviews, set individual goals, and build career development plans for each technician
- Lead weekly team meetings and regular 1-on-1 check-ins
- Facilitate or coordinate ongoing technical training and manufacturer certifications
- Address performance issues promptly and document corrective actions as needed
Customer Experience
- Serve as the escalation point for customer complaints and complex service issues
- Maintain and grow the residential and commercial service agreement portfolio
- Monitor Google reviews and CSAT scores; implement corrective actions as needed
- Build and maintain relationships with key commercial accounts
Safety & Compliance
- Enforce all safety protocols, OSHA regulations, and company safety policies
- Ensure technician compliance with EPA 608 requirements and refrigerant tracking
- Conduct regular safety meetings and vehicle/equipment inspections
- Oversee fleet management, tool inventories, and parts/van stock programs
Qualifications & Requirements
Required
- 5+ years of HVAC field experience (residential and/or commercial)
- 2+ years in a supervisory or management role in HVAC or field service
- EPA 608 Universal Certification
- Demonstrated ability to manage revenue of $4M+ in a service environment
- Proficiency with field service software (Service Titan, Success ware, or equivalent)
- Strong communication, leadership, and conflict-resolution skills
- Valid driver's license with clean driving record
Preferred
- NATE Certification (one or more specialties)
- Experience managing both residential and commercial service teams
- Background in service agreement / maintenance plan development
- Associate or bachelors degree in business, HVAC Technology, or related field
- Experience with performance-based pay and incentive program design

Incentive & Bonus Structure
In addition to base salary, the Service Manager is eligible for the following performance-based incentives. Incentives are reviewed annually and adjusted based on company growth targets. May be modified per department needs.

Note: All incentive payouts are subject to the company meeting minimum gross margin thresholds. Bonuses for partially achieved goals may be prorated at management's discretion.
Reporting Structure & Work Environment
- Reports directly to: General Manager / Owner
- Direct reports: 12-16 HVAC Technicians (residential & commercial)
- Works closely with: Dispatch, Sales, Install Manager, Accounting
- Schedule: Monday–Friday, standard business hours with on-call availability for emergencies and after-hours escalations
- Physical requirements: Occasional field visits; must be able to access residential and light commercial HVAC equipment
